Ascendient Learning partnered with a large insurance organization to address two primary objectives: first, to reduce the "on-ramp" time for newly graduated college students transitioning into a corporate environment. The existing model of assigning business unit mentors was inefficient, resulting in a net loss of headcount as experienced employees dedicated significant time to onboarding. The client sought a solution to bridge the cultural gap between academic and corporate settings, fostering independence, initiative, and an agile mindset that encourages "fail fast" among new hires.

Second, the firm aimed to build a strong, cross-functional engineering community, breaking down existing silos between different engineering disciplines. Their vision included fostering fluidity in the workforce and creating a shared service model where engineers understood and collaborated across roles.

Methodology

Ascendient Learning conducted in-depth consultations to understand the client's specific challenges and strategic goals for their new engineering talent. The program was designed to mirror the corporate environment, integrating agile methodologies such as daily stand-ups, retros, and sprint planning directly into the classroom experience.

This hands-on approach aimed to expose participants to real-world corporate practices and reduce unease upon entering their business units. The pedagogical approach transitioned from traditional "front-of-the-room" instruction to a "back-of-the-room" mentorship model, progressively encouraging self-sufficiency and initiative.

Solution

Ascendient Learning developed a comprehensive one-year Program designed as a continuous learning journey. Participants attended targeted learning spikes throughout the year to mirror their growth within the company. These Spikes included focused workshops on Cloud and Security. Throughout the program, stakeholders and managers were actively involved, attending student presentations and presenting themselves as appropriate. The program also integrated Agile ceremonies and AI to enhance student experience, without teaching these as separate classes but by mirroring their use within the organization.

Outcomes

The program has demonstrated significant and measurable success:

  • Successful Retention and Reduced On-Ramp Time: The Program has been established as a core recruiting and retention tool for the client, successfully reducing the on-ramp time for new hires.
  • Program Growth: Since its initiation in 2022 with one initial cohort, the program has grown significantly, over 200 participants will go through the program in 2025.
